ok like any oil as it gets hot its viscosity gets smaller or it thins out. Probably your synchros are worn and the thick oil when its cold gives them enuff friction to engage the gear. When warm and the oil thins, the synchros no longer work as well since the friction they develop to match gear speeds is reduced.
thats it in a nutshell.
But if it makes you feel better this first gear engagement issue seems like a common problem among 930 4 speed boxes. I saw a post awhile back with a consensus on this issue. Unfortunately, 1st gear synchro gets beat pretty well through use, Porshce even used a different synchro design on 1st gear than the other remaining synchros to try to fix this.
